India’s four largest IT services companies—TCS, Infosys, HCLTech and Wipro—have announced their Q1 FY27 results, offering a clear view of the current state of the technology job market.

While business performance varied across companies, the HR trends were largely similar. Hiring has become more measured, attrition has stabilized, and companies are placing greater emphasis on AI skills, productivity, and workforce readiness.

Compared to the aggressive hiring seen during the post-pandemic years, the focus has now shifted towards building a workforce with the right skills for future business needs.

Campus hiring continues, but companies are recruiting more selectively and investing heavily in upskilling employees in AI and digital technologies.

Overall, the four companies indicate that hiring is returning, but not at the pace seen in previous years. The priority is no longer adding large numbers of employees, but ensuring the workforce has the skills required for AI-led growth.

Hiring is Back, But Selective

Among the four companies, TCS recorded the strongest workforce growth in Q1 FY27, adding 9,279 employees—the highest net headcount increase among India’s leading IT firms. The expansion reflects improving business demand and renewed hiring momentum.

Infosys reported a marginal decline in headcount but reaffirmed its commitment to hire more than 20,000 freshers during FY27. The company continues to invest in campus recruitment while strengthening internal talent mobility and AI capabilities.

Wipro posted a slight increase in headcount, indicating a measured and demand-led hiring strategy.

HCLTech reported the sharpest workforce decline, with a net reduction of 3,292 employees. The company said its hiring decisions remain aligned with business demand, operational efficiency, and productivity goals.

Overall, Q1 FY27 indicates that India’s top IT companies are moving toward selective, demand-driven hiring rather than broad-based workforce expansion, with recruitment focused on critical skills, fresh talent, and business priorities.

Attrition Has Stabilised

After several years of elevated employee exits, voluntary attrition has now settled across the industry.

TCS reported attrition of 13.6%, HCLTech stood at 12.7%, while Wipro reported the highest among the four at 13.9%. Infosys also maintained stable attrition at 13% levels, broadly in line with industry trends.

The sharp competition for talent witnessed during 2021 and 2022 has eased considerably. As a result, HR teams are now spending less time on replacement hiring and more on employee development, leadership pipelines and workforce planning.

Freshers Continue to Play an Important Role

Campus hiring remains an important part of the talent strategy, although companies are taking a more balanced approach.

TCS continues to recruit from engineering campuses, while Infosys plans to hire more than 20,000 freshers during FY27. However, onboarding is increasingly linked to project requirements and business demand rather than fixed hiring targets.

HCLTech and Wipro are also hiring fresh graduates, though at a slower pace compared to previous years.

For engineering graduates, this means opportunities continue to exist, but employers are placing greater emphasis on technical capability, adaptability and AI-related skills.

AI Is Reshaping Workforce Strategy

One common message across all four companies is the growing impact of artificial intelligence on workforce planning.

Rather than replacing employees, AI is changing the type of skills companies need. Organisations are investing in reskilling employees, automating repetitive work and improving productivity through AI-enabled tools.

Demand continues to grow for professionals with expertise in artificial intelligence, cloud computing, cybersecurity, data engineering and digital platforms. Companies are also encouraging employees to continuously learn new skills as technology evolves.

For HR leaders, AI is becoming a key part of workforce planning, learning and development, and future hiring strategies.

Skills Matter More Than Workforce Size

The Q1 FY27 results show that headcount alone is no longer the best indicator of business growth.

Instead, companies are focusing on building a workforce that can deliver higher productivity and support clients in adopting AI and digital technologies. This marks a shift from volume hiring to capability-based hiring.

As businesses continue their digital transformation journeys, employees with specialised and future-ready skills are expected to remain in high demand.

Looking Ahead

The first quarter of FY27 suggests that India’s IT sector is entering a more balanced phase of workforce growth. Hiring is improving, attrition is under control, and companies continue to invest in young talent. At the same time, workforce strategies are increasingly centred on skills, productivity and AI readiness.

For HR leaders, the challenge is no longer simply filling positions. The bigger priority is ensuring employees have the capabilities needed to support changing business requirements and emerging technologies.

The companies that invest in continuous learning and build AI-ready talent will be better placed to meet future demand.
