Building High-Quality Talent Pipelines in a Competitive Market

India is one of the largest economies of the world after US, China and Germany. It continues to experience rapid growth and aspires to become the world’s number two in the coming years.

However, accessibility of right talent is not directly proportional to economic growth, and there is a skill gap of 75%, which remains a formidable hurdle (The India Skills Report 2026). Though the talent is abundant, there is a dearth of skilled professionals as they are not available at the right time, with right skills and in the right place.  

Some specific sectors such as IT, Electronics, Defence, Aviation, Heavy Engineering, Semiconductor, Renewable energy, etc., face severe talent shortage.  Multiple job opportunities are created in these sectors, and to reach India’s ambitious economic growth journey, there is a need to build a high-quality talent pipeline in a proactive and structured way. 

Why is building a High-Quality Talent Pipeline essential:

For India to become a powerhouse and have sustainable growth across the spectrum of industries, apart from investment in digitization, use of AI, tools & technology, capital, infrastructure development, etc., right talent is most critical.

Innovative technology will accelerate growth only when there are people to lead and implement it.  Technology is like any high-end car, and Talent is like a driver.  The journey, mileage, driving experience, time taken to reach the distance, quality of ride, etc., will have direct impact on who is at the driving wheel.   Ultimately, it is people who will put technology to right use. 

A high-quality talent pipeline means looking ahead at a one- to five-year requirement in terms of existing and new-age skills, capabilities as well as numbers.   Talent strategy is to have right resources at the right time, for current and future business needs.   Currently, there is huge gap between required and available skills (technical and functional).  

The gap is much greater due to talent readiness as well as demand Vs supply for certain industry-specific skills.   Hence, every organization should emphasize creating its own talent pipeline to drive the business and contribute to achieving the organizational objectives without any disruptions or delays.  

Steps in building a High-Quality Talent Pipeline:

  • Understand the Strategic initiatives of the Business:  This is the starting point to build the talent pipeline, as present and future talent requirements are dependent on projected operational growth, new business ventures, diversification, digitization, expansion into new product lines or markets, etc.

  • Study the market scenario:  There are many reports which suggest that the top booming sectors in India are Technology and Digital Services, Green Energy, Healthcare, Manufacturing, Fintech, Automobile (EVs), etc.  Apart from this, Aviation, Supply Chain, Logistics, e-commerce, etc.,  also are into major hiring spree. Due to this growth, similar kinds of skills are required at a large scale, leading to an acute shortage of talent.  Organizations should focus on building a talent pipeline in advance, so they are in a better position than competitors. 
  • Define critical skills and competencies required: Being aware of the envisioned future business plans and analyzing the current situation helps to identify the skills that are required to run the business.  Apart from an increase in numbers, there could be some new-age skills, competencies, or niche skills required to manage the magnitude of business growth.  Certain technical roles in Aviation, Engineering, Research, Digital technology, etc., take a long time to build the required skills and time for them to be useful for the organization.   Hence, a structured approach ensures talent readiness, keeping in view all factors. 
  • Evaluate and identify gaps: Talent review and succession planning is a systematic process that helps to build strong and sustainable future talent pipeline.  Evaluate existing workforce in terms of skills (technical, functional, leadership, etc.), competencies (technical, behavioral), experience, performance, potential, etc., and map them to readiness against the current and future requirements. Hiring freshers and inducting them in companies will not help, as in the current education systems candidates are qualified but lack necessary skills for being industry-ready. To bridge the gap, there is a need to focus on providing on-the-job training, cross-functional skills, communication, technical capabilities, business orientation, leadership capabilities, and new-age technologies. 
  • Design Talent Strategy (Make Vs Buy): Prioritize roles that significantly impact the business. In some cases, there could be an increase in terms of the number of certain roles, typically entry levels.   And in some other cases, there could be a need for business-specific competencies, which are not easily available.  Taking proactive initiatives like hiring bench strength, campus placement of DETs-GETs-MTs and investing in them to prepare for various roles in the organization, reskilling and upskilling of internal talent, planning external hiring, etc., will ensure there is continuous availability of qualified, future-ready workforce to meet current and emerging business needs.  Apprenticeship is a good model for creating a talent pipeline of young professionals in Technical or Manufacturing sectors.  
  • Identify sourcing channels: The hiring manager and HR need to partner for finalizing the best possible resource against each of the critical positions.  There should be multiple sourcing channels depending on the type of role.  Campus recruitment of DETs, GETs, MTs for entry-level roles, exploring tie-ups with ITIs, Polytechnic, vocational and similar colleges for technical roles, industry-academia partnership by designing industry-specific courses to tap talent at an early stage, hiring from services, premier institutions / hiring firms for managerial and leadership roles, etc., are steady long-term solutions.  For managerial and leadership positions, it is desirable to promote internal talent by identifying HiPods and investing in development.   It is a win-win situation as it enhances retention, and they transition into the new role, aligning to the organization’s culture, processes, and values. 
  • Implement the initiatives: For internal talent development, conduct competency and other assessments, 360-degree feedback, create Individual Development Plans, provide mentoring, coaching, cross-functional training, nominate them for leadership development programs, etc.  Apart from these, there could be some key technical programs to be planned – both short-term and long-term.   There should be continuous programs and various initiatives to strengthen overall capability of the organization, to enhance current skills and to be ready for the evolving business needs.   
  • Continuous review and improvement: In the ever-changing business environment, there should be continuous review of the year-on-year business plans, future projects, and market trends to know the skills required to have a competitive edge.   Apart from this, a talent pipeline is also to be created for business-critical roles, niche and specialized skills, backfilling of superannuating and separated employees, as well as succession planning for key roles.  

Conclusion

Skilled talent is a valuable resource and also scarce. Moreover, nature of talent engagement is also changing due to gig workers, flexi-working, AI and automation, etc., and future belongs to proactive organizations that understand candidates’ requirements, know where to tap resources, invest in them, and build a high-quality talent pipeline. 

This should be a continuous process to help organizations be ready for any challenge and growth opportunities.
